Do Associate Development Programs Work?

Almost every BigLaw firm now has some version of an "associate development program", formal training, mentorship pairings, skills workshops, feedback systems. They vary wildly in quality. Some are transformative. Many are check-the-box exercises.

What Good Programs Include

Structured feedback. Regular, written evaluations, not just annual reviews. The best firms require supervisors to give feedback on every significant assignment.

Skills training. Deposition workshops, negotiation simulations, writing boot camps. Programs that let you practice skills in a low-stakes environment before you need them on a live matter.

Mentorship with teeth. Not just pairing you with a partner who takes you to lunch once. Real mentorship means someone actively advocates for your assignments, development, and advancement.

Clear milestones. Firms with strong programs define what a second-year should know, what a fourth-year should be able to do, and what partnership-track development looks like.

What to Watch Out For

Impressive brochures, thin execution. A firm that describes an elaborate program on its website but whose associates say they've never participated in it is all marketing.

Mentorship in name only. If associates tell you their "mentor" canceled every meeting, that program isn't real.

Ask associates directly: "Have you used the training program? Was it helpful?" Their answer tells you everything. Compare programs across firms using the firm directory and Chambers Associate reviews.
